From principles to practice: the ABBL DEI Guide is now complete

How can banks move from understanding diversity, equity and inclusion to embedding it in day-to-day practice? With the publication of its fourth and final factsheet, the ABBL’s DEI Guide now provides a complete practical journey, from common concepts and regulatory expectations to strategy and concrete examples from the Luxembourg banking sector.

Summary

    When the ABBL launched its Guide on Diversity, Equity and Inclusion in early 2025, the objective was to give banks a practical resource they could use throughout their DEI journey.

    With the publication of DEI in Practice: Examples from the Luxembourg banking sector, the fourth and final factsheet, that journey is now complete.

    Four factsheets, one practical journey

    The Guide was designed as a progressive series of four complementary factsheets.

    The first, The Building Blocks, established a common language around DEI and introduced key concepts such as diversity, equity, inclusion, intersectionality, discrimination and unconscious bias.

    The second explored the Regulatory Landscape, helping members navigate the main European and Luxembourg requirements and expectations linked to diversity and inclusion.

    The third, Making DEI Happen: A Strategic Roadmap, provided a step-by-step approach to defining a DEI strategy, from leadership commitment and analysis to action planning, implementation and communication.

    The newly published fourth factsheet completes the series by showing how these principles can be translated into practice. Drawing on examples shared directly by ABBL members, it covers governance, data analysis, employee engagement, training, remuneration, communication and external partnerships, while highlighting practical success factors and lessons learned.

    Together, the four factsheets give banks a resource they can use at different stages of maturity. Institutions can start with the foundations, use the roadmap to structure their approach, or draw inspiration from practices already tested across the Luxembourg banking sector.

    DEI as part of sound banking governance

    DEI is increasingly connected with broader questions of banking governance and social risk.

    Recruitment, career progression, remuneration, leadership, employee engagement and workplace culture all form part of how an institution manages its people and its organisation.

    The longer-term objective is therefore not to treat DEI as a separate project or silo, but to embed it progressively into governance arrangements, HR processes, management practices and everyday decision-making.

    With this Guide, we wanted to move beyond principles and provide our members with something they can genuinely use. Diversity and inclusion are closely linked to how banks govern themselves, manage social risks and support their people. The four Factsheets now provide a complete journey, from understanding the concepts to putting them into practice.

    Built with our members

    The final factsheet draws directly on the experience of ABBL members.

    Six banks contributed through bilateral interviews, sharing practices, challenges and lessons learned from their own DEI journeys.

    Their examples also show that there is no single model for success. Some institutions rely on HR-led approaches, while others use transversal committees or employee-led networks. Some begin with data analysis, while others first build momentum through practical events and awareness initiatives.

    What matters is creating an approach that fits the institution, learning from experience and adapting over time to employee expectations, available resources and the wider business strategy.

    By bringing these experiences together, the ABBL helps turn individual practices into shared learning for the wider banking community.

    From guidance to implementation

    The publication of the fourth factsheet marks the completion of the ABBL DEI Guide, but not the end of the ABBL’s work on the topic.

    The next step is implementation.

    The ABBL will continue to bring members together, share practices and support discussions on how diversity, equity and inclusion can be embedded further across the Luxembourg banking sector.

    Members are invited to discover DEI in Practice: Examples from the Luxembourg banking sector, as well as the full four-part ABBL DEI Guide.

    They can also apply to join the ABBL’s dedicated Diversity, Equity and Inclusion Working Group, which provides a forum for members to exchange experiences, discuss emerging challenges and contribute to the sector’s ongoing work in this area.
